Every hospitality operator knows the number. Turnover in hotels runs between 70% and 80% annually — the highest of any major industry in the U.S. In 2026, with staffing still roughly 10 percent below pre-pandemic levels and 65 percent of hotels reporting active shortages (according to AHLA), this is no longer a background problem.
But most operators never calculate the whole cost: the overtime covering the vacancy, the service quality that slips while someone new gets up to speed, the manager hours that disappear into hiring instead of running the floor, that’s where the real problem lives.
What turnover actually costs
The direct cost to replace a single hourly worker is approximately $5,475 (According to SHRM’s 2025 benchmarking data). Add the overtime burden on existing staff, the 3–6-week productivity gap while a new hire finds their footing, the guest experience erosion during that window, and the manager hours diverted from operations to hiring, and the real cost per departure is substantially higher.
Room attendants, one of the highest-turnover roles in the industry, average a 55 percent departure rate within their first 90 days. For a multi-department property cycling through housekeeping, front desk, and F&B staff simultaneously, the cumulative replacement cost is material. It just rarely shows up as a single line on the budget.
Why employees actually leave
The reasons aren’t complicated. Hospitality workers live paycheck-to-paycheck; when a bill comes due mid-cycle and there’s no financial flexibility, a competing property offering flexible pay wins the employee. Front desk and housekeeping staff don’t have easy access to HR during a shift; when a pay stub question or a benefits change goes unanswered for days, frustration compounds, and the employees most likely to leave are also the least likely to escalate. Slow or disorganized onboarding, completing forms by hand, and waiting for system access, sends the wrong signal and delays the employee from joining the floor.
HR leaders at multi-property hotel groups describe the pattern plainly: half their time goes to training people who leave within two months; a property down the street offering same-day pay pulls staff without ever posting a listing; and frontline employees are calling at 10pm about pay stubs because there’s no other way to get a quick answer. The challenge isn’t awareness; it’s that the systems most operators are running weren’t built to address it.
Most departures happen in the first 90 days
The first month is the highest-risk period, and the quality of the onboarding is a key element here. Paper-heavy manual onboarding creates a dent in the experience: chasing I-9s, W4 forms, filling multiple forms manually, submitting direct deposit forms during the first month while the new hire is supposed to be learning their role.
Netchex moves the entire onboarding process to mobile, completed before day one. New hires submit I-9, direct deposit, and all policy acknowledgments digitally, with e-signatures, from any device. Every document is gated — employees aren’t activated until the checklist is complete. Onboarding time reduces from three weeks to one day.
What properties with lower turnover do differently
A Harvard Business School and Yale study found that earned wage access — giving employees access to wages they’ve already earned before payday — reduces turnover by 19 percent. In hospitality, where a large proportion of the hourly workforce lives paycheck-to-paycheck, same-day or on-demand pay is increasingly what helps differentiate and retain your workforce. Netchex Earned Wage Access (EWA) delivers this at no cost to the employer; Buy Now, Pay Later adds between-paycheck flexibility for larger expenses.
HR accessibility is the other consistent differentiator. Housekeeping staff can’t call HR from the floor. AskHR gives every employee instant, accurate answers on pay stubs, a PTO balance, or a benefits change, drawn from the property’s own documentation, at any hour, in any language, without opening a ticket.
The Netchex mobile app gives every employee one place for everything they need: Earned Wage Access, AskHR, 401(k) documents, pay stubs, time-off requests, and benefits enrollment, from their phone, with no training required. It also keeps everyone connected: announcements, updates, and employee recognition flow through a single feed, tailored to each property or shared across the entire organization. For a workforce that rarely sits at a desk, this matters.
Payroll accuracy is a retention issue, not just a compliance one
For tipped and hourly hotel workers, a wrong paycheck isn’t a minor inconvenience. Tip miscalculations, missed shift differentials, and overtime errors that take two weeks to correct translate directly into lost trust — and lost employees. Properties running tip allocations, banquet rates, room attendant rates, and standard overtime simultaneously across multiple departments are particularly exposed.
Netchex connects natively with the leading hospitality systems operators already run: M3, HIA, Hotel Effectiveness, Toast, R365, Infor, Xenial, Micros, and others, so employee data flows seamlessly between POS and payroll rather than requiring manual reconciliation at every step. OneScreen Payroll surfaces every pending approval, missing punch, and unapproved timecard before payroll runs; so, exceptions get resolved in bulk before payroll run. Additionally, headcount reports, turnover trends, and labor cost data give managers the visibility to see where attrition is building before it becomes a pattern.
Retention is a strategy, not a reaction
Hospitality staffing in 2026 is structurally tight, and every departure costs more to replace than it did three years ago. The properties keeping their teams are treating retention as a workforce strategy: financial flexibility built in from day one, HR accessible to everyone on the floor, onboarding that starts before the first shift, and payroll that runs clean.
